This study examines how Islamic values, rationality, and organizational dynamics influence leadership decision-making in student organizations, focusing on the Chairperson of the Islamic Student Association (HMI) at the Pangandaran Commissariat in Parigi, Indonesia. Using a qualitative approach, in-depth interviews were conducted in October 2025, and thematic analysis captured insights into leadership attitudes, experiences, and organizational contexts, particularly regarding conflict resolution and organizational change. Findings reveal that decision-making integrates rational deliberation, Islamic morality, and adherence to organizational principles, with participatory musyawarah (deliberation) promoting collaboration and compromise. Conflicts are perceived as opportunities to strengthen solidarity and improve training systems, while leadership adapts structurally and programmatically according to situational needs, underpinned by spiritual depth, social sensitivity, and effective communication. Although the study is limited to a single rural commissariat, its insights extend to value-based leadership in Islamic youth organizations and similar socio-religious contexts. This research contributes an original synthesis of Islamic values with leadership practices, highlighting musyawarah as a cultural-spiritual pillar and offering a model for integrative, adaptive leadership in religious student organizations
